Efter at have brugt b\u00e5de tid og penge i form af annoncer, samtaler, assessment-feedback og meget andet har du endelig fundet den helt rigtige kandidat til et job! Jeres nye medarbejder passer rigtig godt til rollen og har f\u00e6rdighederne, erfaringen, drivkr\u00e6fterne og indl\u00e6ringsevnen til at kaste sig ud i rollen, og I kan forts\u00e6tte med jeres egne opgaver. Men hov! Din opgave som leder er ikke slut endnu.<\/p>\n<p>Din f\u00f8rste prioritet er at s\u00f8rge for, at den nye medarbejder kommer godt fra start. Der er ikke meget tid til at vise, at du forst\u00e5r den nye medarbejder og er oprigtigt interesseret i vedkommende. If\u00f8lge the <strong><a href=\"https:\/\/www.shrm.org\/ResourcesAndTools\/hr-topics\/talent-acquisition\/Pages\/Onboarding-Key-Retaining-Engaging-Talent.aspx\">Aberdeen Group<\/a> <\/strong>har virksomheder med et struktureret onboarding-program st\u00f8rre chance for at f\u00e5 de nye medarbejdere til at falde til \u2013 de bliver hurtigere produktive, og de er generelt mere engagerede.<\/p>\n<p>S\u00e5 hvad kan I g\u00f8re?<\/p>\n<p>F\u00f8rst m\u00e5 I erkende, at det m\u00e5ske ikke er alle ledere, der har erfaring med at onboarde nye medarbejdere. De har brug for tips og sparring \u2013 og det skal helst v\u00e6re nemt og lige at g\u00e5 til.<\/p>\n<p>Det er en god ide at udvikle en checkliste, som lederen kan bruge. HR har typisk en liste over ting, der skal falde s\u00f8rges for (comp. &amp; ben. etc.), og p\u00e5 samme m\u00e5de b\u00f8r lederen have en liste, som fx kunne inkludere, hvem medarbejderen skal l\u00e6re at kende, hvilke m\u00e5l der i f\u00f8rste omgang skal s\u00e6ttes osv.<\/p>\n<p>Endvidere b\u00f8r lederen stilles til ansvar for onboardingens succes (eller mangel p\u00e5 samme). Lederen b\u00f8r m\u00e5les p\u00e5, hvor god han\/hun er til at onboarde, om han\/hun har taget det ekstra skridt, der skulle til osv.<\/p>\n<p>Hvordan ved vi, hvad der kunne v\u00e6re en god proces for den enkelte? Her kommer PI assessments jer til hj\u00e6lp! N\u00e5r I kender den nye medarbejders assessment-resultater, f\u00e5r I meget vigtigt input til, hvor meget information det er sandsynligt, at de kan kapere, og hvor meget opl\u00e6ring der skal til, og ogs\u00e5 hvordan de foretr\u00e6kker at arbejde. En ekstrovert person vil fx h\u00f8jst sandsynligt foretr\u00e6kke sidemandsopl\u00e6ring frem for at l\u00e6se sig til ting p\u00e5 egen h\u00e5nd. Omvendt vil andre m\u00e5ske blive overv\u00e6ldede af at m\u00f8de alt for mange p\u00e5 \u00e9n gang. Hvis en person f\u00f8ler sig m\u00f8dt p\u00e5 egne pr\u00e6misser, er der st\u00f8rre chance for, at de ogs\u00e5 vil f\u00f8le sig engagerede!<\/p>\n<p>Vi har alle h\u00f8rt, at man typisk s\u00f8ger en stilling, fordi man er interesseret i firmaet, men det er lederen, man forlader. S\u00e5 medmindre I sikrer, at den nye medarbejder onboardes p\u00e5 en god m\u00e5de, kan det v\u00e6re at stillingen snart st\u00e5r tom igen!<\/p>\n<p><strong style=\"color: M\u00e5ske skyldes det, at I i virkeligheden ikke var enige om, hvad jobbet indebar.\r\n\r\n<strong><a href=\"https:\/\/humanostics.com\/da\/assessments\/pi-job-assessment\/\">PI Job Assessment<\/a> <\/strong>(PI JA) er en meget vigtig del af jobanalysen. JA\u2019en hj\u00e6lper med at definere den adf\u00e6rd og den indl\u00e6ringsevne, som er n\u00f8dvendige for at f\u00e5 succes i stillingen, og den kan supplere de \u00f8vrige ans\u00e6ttelseskriterier. Inden I begynder at tale med kandidater, b\u00f8r I sp\u00f8rge jer selv:\r\n<ul>\r\n \t<li>Hvad indeb\u00e6rer jobbet egentlig?<\/li>\r\n \t<li>Hvilke f\u00e6rdigheder kr\u00e6ver det?<\/li>\r\n \t<li>Hvilken type person vil brillere i s\u00e5dan et job?<\/li>\r\n \t<li>Hvordan passer den adf\u00e6rd med organisationens m\u00e5l og kultur?<\/li>\r\n \t<li>Hvor komplekst er jobbet?<\/li>\r\n<\/ul>\r\nM\u00e5let er at v\u00e6re s\u00e5 objektiv som muligt i rekrutteringsprocessen. Mavefornemmelse kan v\u00e6re en god ting, men hvis man l\u00e6ner sig for meget op ad den, risikerer man at blive for subjektiv i sin tilgang.\r\n\r\nVi anbefaler, at enhver rekrutteringsproces begynder med en JA, og desuden, at I f\u00e5r input fra mere end \u00e9n person. Ud over ans\u00e6ttende leder kan der v\u00e6re andre interessenter, som det er relevant at inddrage, for eksempel den, der tidligere havde jobbet, en der har et lignende job, en fra HR osv.\r\n\r\nDet tager kun omkring 10 minutter at give input, og n\u00e5r resultaterne er inde, gennemser I resultaterne, og laver en liste over, hvad alle er enige om. Er der fx nogle typer adf\u00e6rd, som alle mener, at jobbet kr\u00e6ver? Lav ogs\u00e5 en liste over de ting, som stakeholderne ikke har samme opfattelse af. P\u00e5 baggrund af disse uenigheder faciliterer I en diskussion, der har til form\u00e5l at skabe enighed blandt stakeholderne.\r\n\r\nDette trin er meget v\u00e6sentligt. N\u00e5r der er forskelle i JA\u2019en, er det fordi forskellige mennesker har forskellige ideer om, hvad jobbet kr\u00e6ver. Ved at h\u00f8re hver persons meninger f\u00e5r du s\u00e5 mange oplysninger som muligt om, hvad der kr\u00e6ves for at udf\u00f8re jobbet. N\u00e5r der er skabt enighed, laver I den endelige jobprofil og kan generere en rapport, som beskriver jobbet. N\u00e6ste skridt er at formulere et joboplag, der tiltr\u00e6kker de kandidater, I gerne vil have, og her kan det v\u00e6re en god ide at anvende de ord og vendinger, som st\u00e5r i jobrapporten. Fx blev PI-profilen <strong><a href=\"https:\/\/www.predictiveindex.com\/news\/pi-behavioral-assessment-certified-in-the-european-federation-of-psychologists-associations-efpa-test-review-model\/\">certifieret af DNV GL i 2018<\/a><\/strong>,<\/p>\n<p>hvilket betyder, at profilen lever op til de strenge krav, der s\u00e6ttes af psykologiske eksperter i den europ\u00e6iske psykologforening EFPA. PI BA er med andre ord videnskabeligt valideret til brug i erhvervssammenh\u00e6ng i praktisk taget alle slags jobs og brancher.<\/p>\n<p>Derudover har PI\u2019s eget forskningsteam foretaget over 350 validitetsstudier, der dokumenterer en sammenh\u00e6ng mellem profilfaktorer og performance inden for vigtige parametre s\u00e5som salg, kundetilfredshed og tid i jobbet.<\/p>\n<p>Men kan folk nu ogs\u00e5 genkende sig selv i den? At d\u00f8mme ud fra de reaktioner, vi f\u00e5r, er svaret overvejende ja. Den m\u00e5ske mest hyppige kommentar, vi f\u00e5r, er \u201dDen er bare spot on!\u201d.<\/p>\n<p>\u201cThe most accurate behavioral assessment I have used\u201d \u2013 Wendy W., Human Resources Director<\/p>\n<p>Ogs\u00e5 dette har PI unders\u00f8gt. Mellem maj 2018 og august 2019 blev der indsamlet feedback fra folk, der har modtaget en PI BA-rapport. I den mail, hvori rapporten sendes, er der en link til en unders\u00f8gelse, hvor folk f\u00e5r mulighed for at tilkendegive, i hvor h\u00f8j grad de fandt rapporten pr\u00e6cis.<\/p>\n<p>Af de 3535, der svarede p\u00e5 egne vegne, fremgik det, at 86 % svarede 4 eller 5 ud af 5, og det betyder, at langt st\u00f8rstedelen kunne genkende sig selv i rapporten.<\/p>\n<p>Svarene er ogs\u00e5 blevet matchet op med deltagernes referenceprofil. De mest hyppigt forekommende referenceprofiler blandt deltagerne var Holdspilleren og Stabilisatoren (begge udgjorde 9 % af besvarelserne), mens kun 3 % var Analytikere.<\/p>\n<p>De referenceprofiler, som blev scoret som mest pr\u00e6cise, var Anf\u00f8reren og Forhandleren (hhv. 4,6 og 4,53 p\u00e5 skalaen), og den mindst pr\u00e6cise var Individualist (3,86). Bem\u00e6rk, at der dog stadig var mange Individualister, der syntes, at beskrivelsen korrekt reflekterede dem!<\/p>\n<p>Konklusionen er, at med udgangspunkt i videnskabelige studier og i den feedback, testtagerne selv har givet, kan vi sige, at PI-profilen i meget h\u00f8j grad er b\u00e5de valid og pr\u00e6cis. N\u00e6ste skridt er at analysere, om formuleringerne i nogle af rapporterne, fx for Individualisten, kan optimeres, s\u00e5 vi sikrer, at det ikke er enkelte ord og vendinger, som deltagerne reagerer
